ارایه مدل انگیزشی و ارایه راهکارهای مناسب برای بهبود و تقویت مؤلفه‌های انگیزشی کارکنان در شرکت مدیریت تولید برق لوشان

چکیده

هدف از پژوهش حاضر ارایه مدل انگیزشی و ارایه راهکارهای مناسب برای بهبود و تقویت مؤلفه‌های انگیزشی کارکنان در شرکت مدیریت تولید برق لوشان بوده است. در این پژوهش رویکرد ترکیبی یا آمیخته از طریق تلفیق روش‌های کیفی و کمی استفاده شده است.‌ از نظر هدف، کاربردی و از نظر شیوه اجرا، توصیفی از نوع پیمایشی بود. جامعه آماری شامل کارکنان شرکت مدیریت تولید برق لوشان با تعداد 300 نفر بوده است . حجم نمونه متناسب با روش تصادفی طبقه‌ای و بر اساس جدول کرجسی و مورگان به تعداد 1۶۹ نفر انتخاب شد. نتایج پژوهش حاکی از آن است که در مرحله کیفی از طریق مصاحبه در چهار بعد (مدیریت مشارکتی، نیازهای اساسی، ساختار سازمانی، رضایت شغلی) و 14مولفه (تسهیلات رفاهی، مؤلفه‌ی احساس مسئولیت، خودشکوفایی، تعهد سازمانی، منزلت اجتماعی، مدیریت مشارکتی، قوانین و مقررات، نوآوری و خلاقیت، نظارت و کنترل، تفویض اختیار امنیت شغلی، عدالت در سازمان، استقلال شغلی، حقوق و دستمزد) و 69 گویه شناسایی و تدوین گردید. نتایج حاصل از آزمون تحلیل عاملی تأییدی بار عاملی همه گویه‌ها بالاتر از 4/0 مورد تایید قرار گرفت. نتایج پژوهش نشان داد که کلیه ابعاد انگیزشی کارکنان شرکت مدیریت تولید برق لوشان در وضعیت نسبتاً مطلوب قرار دارد؛ نتایج آزمون معادلات ساختاری نشان داد که انگیزش کارکنان بر نیازهای اساسی، سبک مدیریت، ساختار سازمانی، رضایت شغلی دارای اثر مثبت بوده است؛ این مدل با مدل‌های علمی ارایه شده در خصوص عوامل موثر بر انگیزش مطابقت دارد. نتایج آزمون معادلات ساختاری نشان داد که مدل ارائه شده دارای برازش مناسب می‌باشد

چکیده [English]

The purpose of the current research was to present a motivational model and provide suitable solutions to improve and strengthen the motivational components of employees in Lushan Power Production Management Company. In this research, a mixed or mixed approach was used through the combination of qualitative and quantitative methods. In terms of purpose, it was practical and in terms of implementation method, it was a survey-type description. The statistical population included the employees of Lushan Power Production Management Company with the number of 300 people. The sample size of 169 people was selected. The results of the research indicate that in the qualitative stage, four dimensions (participatory management, basic needs, organizational structure, job satisfaction) and 14 components (welfare facilities, sense of responsibility, self-actualization, organizational commitment, social dignity, collaborative management, rules and regulations, innovation and creativity, supervision and control, job security delegation, justice in the organization, job independence, salary and wages) and 69 items were identified and formulated. The results of the research showed that all the motivational aspects of the employees of Lushan Power Production Management Company are in a relatively favorable condition; The results of the structural equation test showed that employee motivation had a positive effect on basic needs, management style, organizational structure, and job satisfaction; This model is consistent with the scientific models presented regarding factors affecting motivation. The results of the structural equation test showed that the presented model has a suitable fit
